ORGANIZATIONAL CYNICISM AND AFFECTIVE COMMITMENT IN UNIVERSITIES IN KOGI STATE: MEDIATING ROLE OF WORK-RELATED QUALITY OF LIFE

  ABSTRACT
This study examines the relationship between multi-dimensional organizational cynicism and affective commitment among university staff in Kogi State, Nigeria. Utilizing a survey-based quantitative approach, the research explores how cognitive, affective, and behavioural cynicism influence the emotional attachment of employees to their institutions. To achieve this objective, the population of the study comprised of staff of four selected universities in Kogi state. 339 sample size was approximately drawn up from the whole population. The findings indicate that while all dimensions of cynicism exhibit a negative relationship with commitment, they do not all independently predict it with statistical significance. Conversely, Quality of Work Life (QWL) dimensions—specifically adequate compensation and safe conditions—show strong positive correlations with commitment. The study concludes that QWL serves as a critical mediating mechanism that can buffer the negative impacts of cynicism in higher education settings.
